A quick online search tells me it's called a "beacon neck" (because of the way they fold/bend) but I still haven't figured out how to avoid it. I've tried washing and hanging, washing and drying, and they get ruined either way.

Could it be the brand of shirts that you're using?

I have no clue what a beacon neck is, but I suggest washing the shirts by hand and drip-drying.

The only thing I can think of is to wash on the coldest setting possible and make sure that if the collars have buttons on their tips, they are unbuttoned before washing.

I'll try that. Thanks ra_mom!
If anyone else has tips to share, bring them on.
